First Aid for Managers: Notice, Care, and Refer

The managers programme from The Thought Co.

First Aid for Managers teaches people managers to spot when a team member is struggling, hold a supportive conversation, and route them to real help, without becoming their therapist. It measures whether managers act and whether harm is avoided. It does not claim to change anyone's clinical symptoms, and it says so.

Your best new manager was promoted for being excellent at the job they no longer do. Nobody taught them the actual job, the one where a report goes quiet, or cries in a one to one, or sends the 1 a.m. message that is really a flare. Most manager training hands them a slide on active listening and calls it done. Then the moment arrives, they freeze, and either they step into amateur therapy or they look away. Both cost you the person.

What this programme deliberately does not attempt

It measures uptake and the absence of harm. It does not measure symptom change, because a short programme does not treat anxiety and we will not pretend it does. Everyone in this market ships manager training now. Almost nobody states its limits. Stating ours is the reason to trust the rest.

Why twelve, and why a psychologist in the room.

  • Twelve, because rehearsal needs a room small enough that every manager actually rehearses.That is a mechanism, not a proven effect. We are not claiming an outcome for the number.
  • A psychologist, not a facilitator, because a real case usually surfaces in the room.Someone has to hold it when it does. That is governance, not a promise of results.
  • Training for managers is a strong recommendation in WHO's 2022 guidelines on mental health at work.We cite the guideline, not a figure from it.

How the 90 day measure works

Ninety days after the cohort, we ask two questions. Did a manager notice something and act on it, and did anyone come to harm because of how a manager handled it. The first is uptake. The second is the absence of harm. Those are the only two things a programme like this can honestly claim to move, so those are the two things we report to you. The uptake number reaches you inside the quarterly HR report.and that is where we stop

Questions L&D teams actually ask

How long is the programme?

One 90 minute session for a cohort of up to 12 managers, with rehearsal built in, and a refresher at 90 days. Long enough to rehearse, short enough that people actually attend.

How do you measure if manager training works?

Ninety day uptake and absence of harm. We do not measure symptom change in employees, because the training is not a clinical intervention and cannot honestly claim one.

Does this turn managers into counsellors?

No, and it is built to prevent exactly that. The boundary is the curriculum. Managers learn to notice, care, and refer, and to stop there.

Is this leadership training or clinical training?

Leadership development with a clinical boundary, designed by psychologists. It sits in an L&D budget rather than a medical one.

Is this the same as Mental Health First Aid (MHFA)?

No. Mental Health First Aid is a separate, internationally certified course. This is The Thought Co.'s own programme, built specifically for first time managers on the notice, care, refer boundary, led by a psychologist in the room rather than a certified facilitator.
